Find an internal replacement to a top job-quick!

Declining performance in a small but promising business created an urgent need for a new president from within.  However, the potential successors were at least two years from being ready.

See What We Did

We worked with the group president to define the business challenges as well as the skills and capabilities needed to succeed in the top role of the business at risk. We used assessment surveys and interviews to determine the candidates’ readiness against the specs and the strongest candidate who could be developed the fastest.

With carefully planned on the job projects and accelerated coaching from the boss and our firm, we were able to place a person in the top job in just 8 months. The candidate transitioned into the role successfully and initiated changes to the business that positioned it for renewed growth.

The Client's Challenge

Save a high potential leader who was failing in a new job.

The leader was successful and liked in the past.  However, the leader’s peers and direct reports were finding the person “hard to work with.” The performance and credibility of the leader and the new team were plummeting.

See What We Did

We conducted a comprehensive leadership assessment of the individual, including feedback from her direct reports, boss, peers and internal customers. We discovered they were overusing the strengths that made them successful in past roles with smaller and more technically-oriented but were not a fit for the current job.  

We identified the underused skills needed for success on the current job and created a plan by which the boss and colleagues were actively engaged to give the leader feedback which helped hem adjust quickly. Follow up feedback has been strong and positive since the intervention.

A business lacked the leaders needed to expand with its rapidly growing market.

80% of successors for key leader positions were constantly dropping off the HIPO and succession lists. Senior management could not agree on who had the strongest potential for filling key jobs.

We created a clear profile of the leadership skills needed for the business’ future success and created criteria that helped top management differentiate for GM/C-Suite capabilities vs general potential. In addition, we crafted development plans featuring on-the-job assignments that provided ongoing growth for each candidate.

Going forward 75% of pipeline candidate were performing and advancing successfully.

The Client's Challenge

Team of managers in conflict.

A difficult reorganization which merged formerly independent, global divisions created friction between three key executives. Their performance was suffering and it was leading to poor morale in the whole organization.

See What We Did

We did 360 assessments and interviews with the executives. We identified leadership styles, personal motives of the members, where there were combined strengths, how to leverage them as well as how to leverage the natural differences that were causing friction.

In the process, we identified ways the executive who managed the team could work more effectively to address conflicting on goals, priorities, and competition over the budget within the team.
